Clima organizacional en centros educativos públicos costarricenses: un análisis multifactorial

Resumen
El clima organizacional constituye un elemento fundamental para el desarrollo eficiente de las organizaciones, en general y
en el ámbito educativo en particular. Este estudio tiene el objetivo de analizar el clima organizacional, desde una perspectiva
multifactorial en centros educativos públicos de la Dirección Regional de Educación de Heredia (Costa Rica). La investigación
se llevó a cabo desde un enfoque cuantitativo, con un diseño ex post facto y transversal, y un alcance descriptivo. Se utilizó una
muestra probabilística (n=657), compuesta por docentes de preescolar, primaria y secundaria. Se aplicó un cuestionario como
instrumento de recogida de datos que contiene una escala validada y fiable para medir las variables objeto de estudio. Los hallazgos
muestran, a nivel general, un adecuado clima organizacional desde la perspectiva del colectivo docente. En particular se destaca las
buenas relaciones con las personas directoras, sin embargo, los datos indican puntuaciones inferiores en la relación entre pares. Se
recomienda el fortalecimiento de estas relaciones interpersonales con miras a desarrollar el trabajo colaborativo, aspecto clave en
el funcionamiento de los centros educativos.
A healthy organizational environment is an essential part of organizational development, particularly, educational settings. e objective of this study is to analyze the organizational environment of public schools in the Heredia Regional Educational Zone (Costa Rica) from a multifactorial perspective. is is a quantitative study with an ex post facto design using a descriptive and cross-cutting approach. e probabilistic sample (n=657) is composed of preschool, elementary and high school teachers. e data for the study was collected through a questionnaire using a validated and reliable scale to assess the study variables. e main results reveal an overall adequate organizational environment from a teacher perspective, characterized by good teacher-principal relationships. However, this was not the case with regards to peer-to-peer teacher relationships which attained lower scores. A key recommendation, based on the study results is to strengthen interpersonal relationships to foster collaborative interactions and teamwork, an essential aspect of any school.
